In the introduction video, Liz outlines the mission as being an â€Å"online entertainments company that sales primary music and books with the intention of branching out to online gaming and e books†. LIZ does a good Job by defining the mission at its most basic level and making it clear. Transformational Leadership â€Å"is the ability to get people to want to change, Improve. And to be led. (Morehouse, 2001 r' Liz uses Transformational Leadership as a great strength when trying to convey her ideas of online gaming to her directing management team.She was able to motivate them to commit to her vision, and encourage innovation/creativity through challenging the normal beliefs of the group. Liz weakness Is her Inability to effectively communicate with the production staff members. She chose the time to tell them about an important new initiative of online gaming while walking to a meeting. This meeting should have been an opportunity to introduce her new idea, open the floor to her associates for their input, needs and values on this project. Instead she made them question the timeline of the project and feel disenfranchised.Motivation plans a valuable role in any organization. It is a trait that should be Instilled In every member of Congo despite their designation or responsibilities. Warren shows strength with his ability to outline the talent and possibility of growth room within his department with the new online gaming Imitative. He looking for ways to increase his team motivation by developing internal talent, empowering his team to do what is best for the organization while Increasing revenue and market growth for the organization.Warren also does a great job with team motivation with his team by assigning roles, seeking their opinion through reporting and allowing their contribution to play a role in the decision making process. (Robbins, PIG. 158) Congo does a great Job outlining their department. They use differentiations by grouping people by functions performed. The strengths in departmental is having the expertise in within your department. Everyone on the team seems to have similar ideas and thoughts. Maybe, Congo can implement a team structure. This will allow a representative from all five departments to share ideas and â€Å"decentralized decision aging to the level of the work team. â€Å"(Robbins, PIG. 220) The current environment is a relaxed structure.Liz wants to implement a formal culture with the upcoming Initial Public Offering. The strength of the current culture has been great moral and enthusiasms. This has lead to growth and expansion for Congo. As Congo embark on a new formal culture. The following are what we consider the issues that CanGo needs to be aware of and recommendations to address each. The angle that the marketing department is taking needs to be fully evaluated. The type(s) of customer CanGo will be taking on should be fully understood. The customer service department should be highly considered. The current inventory management system needs to be rethought. CanGo’s gaming customer base is the X and the Y Generation also known at the Millennial Generation. According to Sweeney, â€Å"they almost never read the directions; love to learn†¦multiplayer gaming, computer simulations, and social networks (that) provide little penalty for trial and error learning†. As little as four years ago, this generation was being noted for its extensive use of gaming and how it has had â€Å"a very significant impact upon their expectations for learning†¦(because it) offers thrills, competition, engagement and a rich array of emotional stimuli that also enhance learning†, by having already spent thousands of hours playing electronic, computer and video games. (Sweeney, 2006). CanGo’s marketing team will need to educate the executive team all the way through management and each mployee, so they will better understand their customer base and how important it is to have the proper procedures in place to accommodate their needs. This generation will tell you if you are getting it wrong and they will take their business somewhere else. One of the best ways for any company to achieve success is through considering their customer’s needs and making improvements on service quality. There are several ways that this can be accomplished. A company can best serve its customers by understanding the type of issues the customers have before they have them. By obtaining some baseline data and implementing changes with that information, they will decrease the number of calls and returns. When they are provided with a complaint from a customer, they should retain that information so that they can decrease the number of issues even further. They should also look at ways to bridge the gap between happy, loyal customers and angry, transient customers such as with surveys. The first is through customer satisfaction surveys which helps get to the heart of critical relationships in ways that help companies move their business forward. The satisfaction, loyalty, and reference-ability of their customers directly affect growth and profitability. The next is a customer service survey which can provide management with valuable input on both short-term and long-term decision-making, offering critical operational and strategic advantages over the competition. These are flexible enough that they can be conducted online, by phone, or through regular mail. The last is a customer loss review survey that would help to identify the root causes of defections so that direct action can be taken to minimize the loss of customers in the future. Keeping new customers will be a top priority for CanGo. This will require that the current staff be retrained and any employee that will not comply with the new process will be replaced. Their skills on the phone will leave a lasting impression on the customer as to how responsive CanGo is to their perceived issues. In order for the CanGo to get their products to the right place on time, with the right quantity and highest quality, it is imperative that we choose the best possible way to approach inventory management. Since CanGo does have several centers to work out of, it is essential to identify where the supply or products are to be physically located. It should be determined which has the most benefit: storing inventory close to the supplier, the customer, or in house. This could mean that the inventory will be spread out at various CanGo distribution centers and vendor sites. In order to track this inventory we recommend incorporating a PAR method for easy and quick tracking on all supply transactions at POS (Point of Sale) and POU (Point of Use) locations. This will allow us to keep track of all of the products on a more realistic time basis, thus insuring we have the right product ready to order from a third party vendor or available in stock at one of CanGo’s distribution centers to fulfill the customer order. Another aspect is insuring inventory integrity through the use Data Collection technology. To support the proposed shop floor inventory control system or ASRS (Automatic Storage and Retrieval) solution, we need to be able to integrate how the technicians, customer service representatives, and internal and external account managers do business. This means that the inventory management solution must incorporate and interface with a materials management system, a billing system, an ADT (Admission, Discharge, & Transfer) system, as well as a cost accounting system. Getting the product to customers when and where they want it is critical to marketing success. This is why we need to include in our cost effective solution a way to monitor and keep track of all supply transactions. To do this we will maintain a library of transaction records that will give us the ability to better predict our customers buying behaviors. If we can do this, we can insure the most desired products are available and ready to ship in a more expeditious manner. Customer Service issues at CanGo: Our Team feels that one of the major areas to consider in this expansion to on line gaming is expanding and updating customer service systems, processes, and service personnel. We feel that CanGo can not overlook putting in to motion action plans early to handle the expected 400% increase in business they are forecasting. The entire phone system needs to be updated to add more trunks and roll over lines to be able to handle the increase in call volume. It is important that when a customer does take the time to call in with an issue, that they do not get a busy signal or be placed on hold too long. This will just cause them to become more irritated. A new Voice over Internet Protocol (VoIP) system should be purchased and installed at least six months before the expected call volume increase. A VoIP system is secure, takes almost no space since it is stored in a current sever rack, and will only require one or two employees to maintain and update it. Another advantage is that this type of system allows for unlimited users, mailboxes, voicemail, and auto-attendant. There will be extra room for expansion since the current large phone cabinets will be removed and sold which could help fund the new VoIP purchase. The entire phone tree/auto-attendant needs to be reprogrammed with updated company and customer service level choices along with a choice in language option. The first choice in product help should be updated to online gaming. This is the new product of the company and will be free advertising. The new call volume will be linked to the online gaming and those customers need to have that as a first choice. The gaming demographic, Gen Y, is known to be impatient and having their choice second could be perceived as not showing respect for their business. Also, listing it first is free advertising to customers that do not know that CanGo has started an online gaming (gaming) division. While most book readers are not the gaming target market, they will most likely know someone that is and word of mouth is the best advertising. All subsequent levels would be updated to match the switch between gaming and books on the call tree. The choices for each would be similar: 1. New Account 2. New Games/Books available 3. Returns/Issues 4. Technical Help a. Gaming b. Online Return Material Authorization (RMA)/Returns page The last choice on the tree would be for vendors and courier assistance. The current RMA system is not working. The customer needs to be able to request RMA number and materials on the website. Currently, the website does not allow this action, nor does it list the current process which is to call the service center to obtain the number materials. This must be automated and the return labels will need to be printable by the customer. The current process of sending shipping labels via the courier is time consuming, not efficient, and is not environmentally friendly. This will allow for less paper and trucks out on the road to deliver the labels; (maybe two attempts) and a third to pick up the package. The Green aspect would also be pointed out on the website to explain to those that may want labels shipped to them. This is also a good promotion point for the company. With the new ASRS system that has been proposed, a second ASRS will be added in the plan. Getting some more information on the necessity of this second system is crucial to making a proper decision about its importance. If the first was implemented and the second held till the volume increased, the chance of failure would decrease. It would also allow time to work out bugs with the setup, making it easier for subsequent systems to be implemented. Integration of software would be easier since only one system would be worked on at a time. Furthermore, this would allow time for everyone to have a better understanding of how to use the system and what information to look for. With these recommendations, we feel that CanGo has a very good chance of not only making a smooth transition to the gaming world, but also become a better, more responsive company overall.

Current literature on the process of managing strategic change. Travel industry in Pakistan tourism Introduction and Background of the Research The Travel Industry in Pakistan is undergoing a period of drastic changes. Customer demands and loyalty levels are changing every season with competitive packages being offered by the travel management companies to stay in the business. Also to compete with the International travel industry, local companies have to be at par and offer excellent services and rates. The industry is all about enabling customers to build mutual relationships with their clients and to give them the means with which they can maximize the benefit of every idea or initiative effortlessly across their clients. The travel sector has been categorized as Inbound and Outbound Travel. Inbound travel refers to the people who wish to travel to Pakistan where as Outbound travel refers to the people wishing to travel abroad. If a person travels to some foreign land it is included in Outbound Travel and if the same person returns to Pakistan, it will be characterized as Inbound Travel. Considering the economic and political conditions of Pakistan, there has always been disparity between outbound and inbound travel. This is also because of the Non Returning Pakistanis who wish to pursue their careers outside Pakistan and after certain time, call their families abroad. The Travel Sector has always been focusing on outbound travel because of the adequate infrastructure provided by other destinations such as Far East, Middle East and Europe. The sector in Pakistan has also been a victim of lack of support by the government despite the growing number of travel management companies in Pakistan. An independent report by World Economic forums Travel and Tourism Competitiveness Report 2008 (TTCR) suggested that tourism facilities remained unsatisfactory in Pakistan. Due to the absence of world class tourism facilities, Pakistan is constantly being put on the back foot when it comes to tourism promotion. In addition to a poor tourism infrastructure, the country also lacks standard and competitive hotel rooms at popular tourism sites. The TTCR ranked Pakistan at number 110 out of 124 countries, when it came to provision of standard and competitive hotel rooms. (Euro Monitor, 2009) According to the Members List posted on the TAAP (Travel agents association of Pakistan) currently there are over 700 travel agents working across the country that have been categorized as: Figure 1.1: Distribution of Travel Management Companies in Pakistan (TAAP, 2009) Travel may be broadly classified in three different categories worldwide and the same classification applies to Pakistan as well. Travelling for business purposes, these include personnel from companies travelling for varying needs including training and development, Business development etc. Travelling for leisure activities, these would include either travelling to meet relatives aboard or travelling to different countries for the sake of entertainment. The third and the most popular segment in Pakistan at the moment is the religious segment, this would include people travelling for the purpose of religious pilgrimages (Hajj, Umrah, Ziarat etc) There are several travel management companies working in Karachi and most of them provide services to all the three segments, but there are certain others who specialize in single segment only with their major focus being towards providing services to the corporate sector. In this era travel agencies are not only providing its customers with tickets for their travel, but they are working towards creating an overall experience for their clients and these include it from the other. These leaders in the travel business have been serving customers with a variety of travel products and services and catering to their daily, seasonal and corporate needs. The industry has diversified from normal ticketing to packages (domestic and international), Visa facilitation, Cars and Campers vans, Cruise packages across Pacific and Atlantic oceans, Meetings-Incentives-Conventions and Exhibitions (MICE), Rail packages and even Call Centres. Because of their extensive approach to serve the travel industry, leaders or the so called travel-pundits have now been able to serve in multiple cities in Pakistan and even abroad. Some of them have also started 24 hours office with day and night shifts to cater to their customers 24/7. Travel market has expanded globally and even these travel pundits in Pakistan and specially Karachi are able to cater to corporate accounts globally with the ease of online ticketing and payment settlement done online. Another aspect which the local market i s catering is handling accounts of international travel agencies through local call centers in Karachi due to availability of cheap labor and savings they can make. Travel industry in Pakistan still has a long way to grow which has been slow due to political and economic instability in the country, however, the travel gurus have been making day night efforts to explore more opportunities and line up a growing pace for the industry. Objectives and scope of the Research The Corporate, Leisure and Religious travel segments are the three main areas of operations in the Travel segment. Since our Pakistani consumers are still not comfortable with the concept of e-ticketing and are still in the phase of adapting to paper less tickets, the operations of Travel Management Companies are still preferred by the masses. Our consumers still rely on Travel Management Companies to map out their itineraries and have loyalty levels associated with certain agencies. Several packages are offered by Travel Management Companies in Karachi for the corporate, leisure and religious travel segments. There are companies that specialize in a certain segment as well. The growing competition and influx of Travel Management Companies in Karachi necessitates their analysis in terms of their marketing mix and current practices in order to differentiate the services offered by them, retain old customers and attract new ones. Travelers who prefer to leave the job of ticketing and travel mapping to the specialists in the field lay emphasis on the company that would give them the best possible rates with the most services. In order to decipher consumers preferences and criteria behind selecting a travel management company, we intend to incorporate this in our thesis as one of the areas of research and will try to gather reasons accruing to this selection. The success factors behind leading players in the industry will be sought and a comparative analysis of their practices and packages offered will also be conducted. The scope of the research is specifically based in Karachi, Pakistan. Due to time constraints and traveling issues, all the interviews and surveys of consumers and the travel management companies will be conducted in Karachi only. Problem Definition and Research Questions Worldwide travel management companies have been doing well for over two decades. The growth of travel agency bookings has outperformed the growth in airline traffic in the first half of 2010. Although in 2009; there was a rise in internet bookings as cost savings topped the priority list for travelers. (Jones, 2010) In Pakistan, the prevailing trend depicts a rise in the advent of travel management companies. The reasons normally accrued to this rise is the preference of travelers to rely on travel management companies to set their itineraries in the most cost effective and convenient way. In todays environment, travel management companies need every advantage to compete with pressure from mega-agencies, online travel companies and regional players, especially as competition intensifies and economic conditions continue to falter. With the web breaking distance barriers between countries and making information available to all via just a click, travel services for business, leisure and religious travel have pressed travel management companies for the best possible options. Overall business travel transactions processed by members of the UKs Guild of Travel Management Companies grew by 12 percent year-over-year in the six months through June 2010. (GTMC, 2010) Leisure travel has also witnesses a rise following the post recession stage and leisure travel is expected to be more profitable than corporate travel. (World Travel Market, 2010) Till date very little research has been done on the travel industry in Pakistan. In our thesis we would explore the various factors that have lead to the success of few out of the so many established in the country in the light of the different segments of travel services that are provided. We would also be examining the services offered by these companies in order to have a comprehensive picture of the industrys success factor. Hence our research problem is: To explore the success factors of leading travel management companies in Karachi. Some of the research questions that we would try to explore are: What are the variables driving success for the travel industry? What are the 7Ps of the travel management companies? What attributes do consumers consider while opting for a travel management company? Who are the major players in the leisure, religious and corporate travel categories? What can travel management agencies do to further improve the travel management practices? Research Methodology The research methodology that will be used is divided into two phases, primary and secondary. The research would include both, Qualitative and Quantitative Research, based mostly on primary data collection. In the first phase we will determine the top travel management companies based on their number of customers and other International key success factors. Once the top 5 players are identified, the second phase will begin in which we will be finding out customer perception of travel agents and their packages through questionnaires. Secondary Research will be conducted to find out the various packages and services being offered by the travel management agencies. Comparative analysis will be done for various travel management companies on the basis of their offerings. Sampling will be done on the basis of quota sampling. 20 travel agencies will be approached and the top 5 travel management agencies will be selected based on the number of customers they cater for. Limitations of the Research The limitation of the study can be firstly accrued to its scope being confined to Karachi and hence may not be reflective of the services being offered by travel management companies across the country. The scenarios witnessed by the 5 key travel agents from Karachi might not be reflective of the market. As travel sector is not a listed in any of the stock exchange, it will be difficult to extract authentic details from travel management companies and information given by the agencies will have to be relied upon. In order to keep the research free from any sort of biasness, use of reliable research studies and data provided by the authorities with relevant facts and experts opinions will be provided to defend our reasoning. (Albanese, 2010) Travel agents may choose to become certified by the Institute of Certified Travel Agents (ICTA) for which they require a minimum of 18 months of experience as an agent, along with a complete 12 course program. There are various other certifications that travel agents acquire in order to gain more expertise, the most famous certification being that from IATA. These certifications are a key criteria for travel management companies operating worldwide as they assist travelers in selecting an authentic company for their travel requirements. For corporate, religious and leisure travel management agencies, certification from International Air Travel Association (IATA) is mandatory as it certifies your identity throughout the world. Each agent is given a distinguished code which enables the agent to be tracked anywhere in the world. The various other certifications include the following: United Federation of Travel Agents Association (UFTAA): UFTAA represents national travel agents associations in a significant number of countries. It remains the most prominent body representing the interests of travel agents worldwide and enjoys consultative status with the United Nattions. Its membership also includes a large group of Travel Partners, including major airlines, hotels, tourism boards, shipping companies, car rental companies and many other operators allied to the tourist industry. UFTAA is essential for corporate travel segment. World Tourism Organization (WTO ): WTO, not to be confused with the World Trade Organization, serves as a global forum for tourism policy issues. Based in Madrid, WTO is entrusted by the United Nations to help countries maximize the positive impacts of tourism, such as job creation, infrastructure development and foreign exchange earnings, while at the same time minimizing negative environmental or social impacts. Representatives covering Africa, the Americas, East Asia and the Pacific, Europe, the Middle East and South Asia are responsible for overseeing specific projects and working. Their key emphasis is on leisure travel. World Travel and Tourism Council (WTTC): Founded in 1990 with support from American Express, WTTC is a high-level private sector-only lobbying group whose membership comprises Chief Executives of multinational accommodation, catering, cruises, entertainment, recreation, transportation, and other travel-related companies. WTTCs mission is to raise the awareness of the full economic impact of the Travel and Tourism industry. International Hotel and Restaurant Association (IH RA): Officially recognized by the United Nations, IH RA represents the interests of the worlds hotels and restaurants. Members include hotel and restaurants operators, corporate hotel executives national hospitality association, hotel schools, and suppliers to the hospitality industry. The association is responsible for lobbying international policy, making bodies to resist regulations that could damage their business, estimated to comprise 300,000 hotels and 8 million restaurants. Pacific Asia Travels Association (PATA): Founded in 1951, PATA is the dominant industry association in one of the worlds most popular Travel and Tourism region. Based in Bangkok, its membership includes nearly 100 government, states, and city tourism bodies, 76 airlines and cruise lines, some 2000 companies and organization, and 17,000 individuals in 78 Chapters worldwide. Its programmers and designed to help members enhance their competitive edge through research and marketing services, product development and educational seminars and workshops. International Airline Passenger Association (IAPA): With over 400,000 members around the world, IAPAs main goal is to represent the views of travelers who fly often, by speaking out on safety and health issues related to flying. One area in which IAPA has made efforts is the improvement of aircraft cabin air quality. It also offers members discounts on hotels worldwide, savings on car rental, comprehensive travel insurance, and other benefits. (Insight, 2009) All travel agencies in Pakistan are subject to the local rules and regulations filed under the Ministry of Tourism and Culture at Federal Level and Department and Tourist Services at provincial level. A travel agency cannot operate without a valid license issued by the Department of Tourist Services (DTS). A license issued is subject to many requirements such as competent staff, financially sound management and location suitable for public dealing. A Bank guarantee is furnished to Department of Tourist Services after final inspection and then a license is issued to operate the travel agency. The license is valid for one year from the date of issue and has to be renewed after the expiry date. These are separate from the certifications they need to register for International traveling. Specialization of Travel Management Companies Travel agencies have been regarded as critical information, planning and booking providers for a large number of travelers (Duke Persia 1993; Mihalik, Uysal Pan 1995). Travel products provided by travel management companies include air ticketing, visa facilitation, worldwide hotel reservations, worldwide car rental reservations, travel insurance, airport meet and assist service, rail, bus tickets and MICE (Meeting, incentives, conventions, and exhibitions). The Arab Spring has created opportunities for countries across North Africa and the Middle East to redesign their constitutions. There are ongoing debates on whether these countries will adopt the Anglo-American model or look at other paradigms. Political leaders and scholars have turned to a number of academic fields such cultural studies, sociology, economics, and political science in attempt to answers some of these questions. However, no other field of study will provide more insight into the development of these new government structures than comparative public administration (CPA). Simply put, it is the study of comparing two or more public administrations by using multiple disciplines. This definition, however, does not sufficiently describe the complexity of this field or its contributions to other academic areas, government employees, and country leaders. Perhaps the area in which CPA provides the most aid is in its cross-national analysis. Through this research, countries are able to learn from one another. CPA is not limited to cross-national comparison though as it evaluates different administrative processes and systems within countries. To fully appreciate CPA, however, it is necessary to understand how politics factors into it, its progression over the years, and its analysis towards delineating future challenges to public administration. Politics in CPA The study of comparative public administration challenges the notion that public administration and politics are separate entities. Specifically, it has recognized that bureaucrats, pressure groups, and elected officials are all political actors in the policymaking process. In Germany, for example, politics influence policy formation because the law requires public agencies to consult with interest groups before making legislation and regulations. In other countries like the United States, public administrators and pressure groups engage in clientela politics which are mutually dependent relationships. Agencies rely on interest groups not only to shape policies but also for their survival. The interest groups lobby politicians and gain public support in order to help the agencies compete for government resources. At the same time, pressure groups benefit by gaining access to the decision-making process where they are able to represent their interests (Peters, 2010, p. 182). Nations w ith a single dominant party, in contrast, use politics to develop parantela relationships. The Chinese Communist party, for example, works with the bureaucrats on behalf of the interest groups, thereby ensuring policies decisions do not steer away from the party’s ideology. CPA also researches politics between public administration and other formal institutions, and it investigates the political strategies each side uses to assert their power and control over policies and budgets. The bureaucrats, for example, have technical knowledge and information which they use to their advantage. In Norway, civil servants collect and analyze vast amounts of data to develop complex plans and budgets which politicians do not have skills or the time to understand. The overwhelmed political leaders have little choice but to accept the administration’s plans. Another useful device that civil servants use in Japan and France are advisory bodies. Although these advisory boards are attached to the ministries, the members are usually civil servants or interest group associates co nnected to the government agencies. Thus, the bureaucrats determine many of the final outcomes of policies (Peters, 2010, p. 219). Nevertheless, political institutions have their own devices to counter the bureaucrats. Political leaders create their own specialized institutions and counterstaffs to gain independent sources of information. The president of United States has the Office of Management and Budget (OMB) to monitor public expenditures while the Congressional Budget Office oversees the national budget on the legislative side (Peters, 2010, p. 220-221). Executive leaders also hire their own experts such as the Executive Office of the United States and the Office of the Chancellor in Germany. Since civil servants’ positions are permanent, elected officials exert their policy goals through political appointees as in the United States, Belgium, and France. In Germany, however, the minister may directly replace the senior civil servants with their own personnel (Peters, 2010, p. 226). Changes in CPA Traditionally, the field of comparative public administration focused on â€Å"public administration† aspects such as the bureaucratic structures and systems. In recent years, academics have shifted to the theme of â€Å"public management† where CPA identifies best practices to enhance the performance of bureaucracy. The theory of â€Å"New Public Management† (NPM) emphasizes generic management and market-based principles. It favors loosening bureaucratic rules to allow more creativity and flexibility, thereby â€Å"letting the managers manage† (Peters, 2010, p. 329). Moreover, NPM encourages competition by privatizing government services. An alternative approach to NPM is the participatory concept of governing. Other managerial reforms have included performances measures on the managers themselves and on the organization as a whole. Since employment is typically permanent in most agencies, leaders recognize that this status have made some civil servants comfortable and unmotivated in their jobs. CPA evaluates different methods to measure employee performances and explores different strategies to encourage them to work, including a variety of rewards and punishments (Peters, 2010, p. 336). Organizational performance reviews are challenging since there are many factors outside the agencies control that impact its successes. CPA aids in this process by identifying the indicators of poor performances in organizations, while also taking into consideration the external influences (Peters, 2010, p.341). By comparing public policies, governments can analyze policy options and understand the implications of their choices. Some countries have already changed their pension plans by increasing the age of eligibility for retirement; however, they may soon have to make difficult decisions regarding austerity measures such as benefit cuts. CPA provides descriptive analysis and theories that help advance government institutions, improve government performance, and expand policy options.
